Assessment and evaluation are two distinct but complementary concepts in training design. Assessment focuses on the learner — it measures whether an individual has acquired the knowledge, skills, or behaviour targeted by a training programme, typically through quizzes, practical tests, simulations, or assignments. Evaluation focuses on the programme — it measures whether the training itself achieved its intended outcomes at an organisational level.
The most widely used evaluation framework is Kirkpatrick’s Four Levels: Reaction (did learners find the training useful?), Learning (did knowledge or skill change?), Behaviour (did on-the-job behaviour change?), and Results (did business metrics improve?). Assessment data from an LMS feeds directly into Levels 1 and 2; manager observation and business KPIs feed Levels 3 and 4.
Types of assessment in L&D
- Diagnostic assessment — identifies knowledge gaps before training begins
- Formative assessment — ongoing checks during a course (knowledge checks, polls)
- Summative assessment — end-of-course tests that determine pass/fail or certification
- Performance assessment — evaluates practical skill application in real or simulated scenarios
- 360° assessment — multi-rater feedback measuring behavioural change post-training
